企业创新团队知识学习机理与模式研究

摘要
在21世纪的经济发展态势下,知识已经成为企业形成核心竞争力、确立核心地位的重要资源,以知识获取、转化、吸收、应用为核心的知识学习则是企业知识产出的始点、是企业知识绩效形成的重要基础,基于此本文以知识量集聚、知识学习能力强的创新团队为切入点,运用组织行为学、生态学、信息经济学、计量经济学、数理统计学、复杂性理论、系统论等理论与方法,展开企业创新团队知识学习进行理论阐述与实证研究,旨在探索企业创新团队知识学习的学习机理与可行模式,得出企业创新团队知识学习绩效提升的规律与对策。
     (1)本文以全球知识经济发展趋势、我国企业知识学习情境为基础,提出企业创新团队知识学习研究的目的与意义,通过企业创新团队知识学习相关研究现在分析,给出了本文研究的内容、方法与技术路线,初步形成本文研究的逻辑框架与理论基础。根据企业创新团队界定及其特征、使命与功能分析,提出创新团队“建立阶段、动荡磨合阶段、培养规范阶段、稳定运行阶段和均衡结束”的五阶段形成模式,给定以知识的转化、吸收、存储、固化为要点的企业创新团队知识学习概念,探讨企业创新团队知识学习复杂性高、外显性弱、不确定性强的内容特征,总结了企业创新团队知识学习主动性、螺旋上升、路径依赖、动态整合、正外部性的过程特点,从而形成了本文研究的内容重心与边界。
     (2)明确企业环境的不确定性、企业能力的有限性、市场需求的多变性和创新行动的复杂性是企业创新团队知识学习的一般动因以及探讨其综合影响过程。基于个体行为对企业创新团队知识学习的相关性分析,提炼出社会知觉、价值观、态度、挫折、激励的个体行为因子,深入分析了知识学习过程的个体行为基础要素的变化及其动态影响;提出以“群体物理构成、群体规则、团队目标”为核心的企业创新团队知识学习的群体行为要素构成图,综合个体行为、群体行为以及社会与趋同反馈,阐述企业创新团队知识学习群体行为产生机理。从文化生态的概念及内涵、文化生态的生态学特性、文化生态的建设及保护和良好的文化生态等视角剖析企业创新团队知识学习的文化生态原理,给出了创新团队知识学习的产生与演变的生态学解释;通过企业创新团队知识学习的自组织特性分析,透析了企业创新团队协同进化、随机涨落、循环相变、遗忘斗争的自组织原理;综合各影响要素对企业创新团队知识学习的系统反馈影响,构建企业创新团队知识学习的系统动力学模型,揭示个体行为、群体行为与创新团队知识学习的动态交互作用过程。
     (3)描述知识获取、知识转化、知识应用和创新、知识评估、知识转移的创新团队知识学习的过程范式,细化每个环节的具体内容。构建大师主导、产学合作、跨团队三种典型的知识学习模式,指出大师主导模式的隐性知识学习优势、产学合作模式的优势互补特征、跨团队模式的知识学习规模优势。以团队高效为目标,定义“清晰的目标、相关技能、相互信任、一致的承诺、良好的沟通、谈判技能、有效的领导、内部支持和外部支持”为比较因子,得出大师主导型模式选择的有效的领导、内部支持因子倾向,产学合作模式选择的相关技能和外部支持因子倾向,跨团队模式选择的良好沟通和谈判技能倾向。
     (4)强调创新团队知识学习绩效主要影响于知识转移和创造环节的绩效,应综合考虑创新团队为整体所创造的规模绩效、创新团队内成员个体绩效。提炼出包括创新团队知识获取、知识共享、知识吸收、知识应用和知识创造五个绩效维度,在此基础上构建了企业创新团队知识学习绩效指标体系及评价模型,并从团队知识角色、学习化团队设立、知识共享与转化平台构建、管理体系建立、团队氛围及组织文化的培养等方面,对企业创新团队知识学习绩效提升途径展开研究。
     (5)基于理论回顾与文献研究提出企业创新团队知识学习SEM模型分析的基本假设,提炼出团队学习氛围(FW)、团队学习激励(JL)、团队学习效果(XG)、团队协作绩效(JX)等潜变量,通过验证性因子分析得出团队学习氛围对团队学习效果以及协作绩效具有正向影响、团队学习激励对团队协作绩效具有正向影响但对团队学习效果不具有正向影响、团队协作绩效对团队学习效果具有正向影响等主要结论。通过群体案例分析后,描述企业创新团队知识学习现有的主要模式与绩效水平,并给出了若干指导性建议与对策。
In the twenty-first Century under the situation of economic development, knowledge has become the core competitiveness of enterprises and establishing core status of important resources, to knowledge acquisition,conversion,absorption and application as the core of knowledge is the enterprise knowledge production starting point which is the basis of forming the enterprise knowledge performance.Based on this knowledge, to assemble knowledge learning ability innovation team, as the breakthrough point using the organization behavior, ecology, information economics, econometrics, mathematical statistics, complexity theory, system theory and other theories and methods, expand enterprise innovation team knowledge learning theory and empirical research, to explore the innovation of enterprise knowledge learning mechanism and the feasible mode, reach the enterprise innovation team learning performance promotion law and countermeasures.
     (1) The global development trend of intellectual economy, our country enterprise knowledge learning as the basis, put forward an enterprise to innovate knowledge study and research purposes and significance, through the enterprise innovation team knowledge learning research now analysis, this paper studies the content, method and technical route, the initial formation of the logical framework an d theoretical basis. According to the definition and characteristics of enterprise innovation team, mission and function analysis, put forward innovation team" establishment stage, turbulent running-in stage, training the specification phase, stable operation phase and equilibrium end" five stage formation model, given to the transformation of knowledge, absorption, storage, curing of enterprise innovation team knowledge learning concept, Discussion on enterprise innovation team knowledge learning of high complexity, explicit weak, strong uncertainty of contextual features, summarizes the enterprise innovation team knowledge learning initiative, spiral, path dependence, dynamic integration, positive externality process characteristics, thus forming the research contents of this paper focus and boundary.
     (2) Clear enterprise environmental uncertainty, the enterprise ability is limited, the market demand variability and innovation action complexity is enterprise innovation team knowledge learning motivation and its influence on general integrated process. Based on individual behavior to the enterprise innovation team learning of the correlation analysis, to extract the social perception, values, attitudes, frustration, incentive individual behavior factor, In depth analysis of the learning process of the behavior of the individual elements based on change and its dynamic effect; put forward with " group physical constitution, rules of groups, group goal" as the core enterprise innovation team knowledge learning elements of group behavior, individual behavior, group behavior, social and convergence of feedback, elaborated the enterprise innovation team knowledge learning groups behavior mechanism.      (3) Description of knowledge acquisition,knowledge transformation, knowledge application and innovation, knowledge assessment, knowledge transfer innovation team knowledge learning process, detailing every link of the specific content. Master of building leading, industry-university cooperation, interdisciplinary team of three kinds of typical knowledge learning mode, points out that the master of dominant mode of tacit knowledge learning advantage, industry-university cooperation pattern of complementary characteristics, cross team pattern knowledge learning advantages of scale. With the team and efficient as the goal, the definition of " clear objectives, skills, mutual trust, the same commitment, good communication, negotiation skills, effective leadership, internal support and an outer support "for the factor, the master dominant mode selection of effective leadership, internal support factor tendency, produce learn cooperative mode selection the relevant skills and external support factor tendency, cross team mode selection and good communication and negotiation skill tendency.
     (4) Emphasizing innovation team performance in knowledge learning effects of knowledge transfer and creation link performance, should be integrated into the innovation team as a whole to creat scale performance, innovation team member individual performance. Extracted from the creative team of knowledge acquisition, knowledge sharing, knowledge, knowledge application and knowledge to create a five performance dimension, On the basis of constructing the innovative team learning performance index system and evaluation model, and from the team role of knowledge, learning team establishment, knowledge sharing and transformation platform construction, management system, team atmosphere and tissue culture and so on, to the enterprise innovation team learning performance promotion way research.
     (5) Based on the theoretical review and literature research puts forward enterprise innovation team knowledge learning SEM model analysis of the basic assumptions, refines the team learning environment (FW), team learning, team learning effect (JL)(XG), team performance (JX), latent variable, Through confirmatory factor analysis team learning climate on team learning and collaborative performance has a positive effect on team cooperation learning motivation, team performance has positive impact on team learning effect but has no positive effect on team learning, team performance has positive effect and main conclusions effect. Through group, case analysis description of enterprise innovation team knowledge existing main mode and performance levels, and gives some suggestions and countermeasures.
